The Five Inner Charges: What Actually Limits Senior Leadership

Most leadership development works on the visible problem. The burnout, the revenue ceiling, the conflict in the leadership team, the health that has started to give way. Those are real – but in this framework they are the tip of something. Underneath them sit personality patterns, and underneath those sit five inner charges, and underneath those sit five further layers most development work never reaches at all.

What are self-awareness development programs? A development program of this kind is a structured process that helps leaders identify the unconscious patterns driving their visible behavior. Participants surface the layered inner charges — emotional, psychological, and somatic — that sit beneath performance problems. Doing so converts reactive habits into deliberate choices, producing measurable change in decision-making, relationships, and resilience.

In practice, most leadership interventions address the symptom: the conflict, the plateau, the exhaustion. Such a program works at a different depth, tracing each symptom back to its charge — the compressed inner material that keeps recreating the same result. A leader who resolves that charge stops managing the symptom repeatedly and instead removes the condition that generates it, which is why the change tends to hold rather than fade after six months.


Where this framework comes from

This is not a summary of other people’s books.

It is a synthesis built over years of practice, and I arrived at most of it by living through the patterns it describes before I had any language for them. The reading ran alongside that, not ahead of it — ancient material from the Upanishads and the Hatha Yoga Pradipika, the Buddhist psychology of Geshe Kelsang Gyatso, the sacred geometry of Drunvalo Melchizedek, the work of Robert Hartzema and Oneness University.

Where a structure is inherited rather than mine, I say so at the point it appears. The seven phases of anger and the seven phases of desirous attachment both originate from Buddhist sources, and are presented as they were received. The three heart spheres, the five elements and their charges, the eight-layer causal structure, and the mapping of all of it onto leadership are what emerged from working with clients and from my own life. I first set the framework out in Oneness Effort in 2013.

This is the single most useful diagram in the framework, and it explains why capable leaders can invest years in development and still find the same pattern waiting for them in a new costume.

Only the top layer is above the waterline. That is what a leader arrives with and what an organisation can see. Everything else operates unobserved.

Read it upward and the causal direction is clear. The deep layers produce the charges. The charges produce the emotional reactions. Those reactions, as experienced by everyone around you, are what people call your personality. And the personality produces the presenting issue.

Which means the character of a person is not a fixed property at all. It is a perception held by others, based on your emotional reactions towards them – and those reactions are the result of charges stored inside, triggered by other people. Remove the charge and the character changes, sometimes quickly enough to unsettle the people around you.

The practical consequence: if you work on layer eight, you are managing a symptom. If you work on layer seven, you are managing a reputation. Layer six is the first point at which anything structural changes – and layers one to five are where layer six was built.

The Flower of Life creation pattern describes the heart’s structure geometrically. Every circle in it is a sphere, and five of those spheres correspond to the five charges – each carrying its element, its geometric form, and one of the five senses.

When trauma damages the structure holding these spheres in place, they deform. Instead of concentric spheres you get ellipses, and the inner light dims. What emerges then are the reactions other people describe as your character – which is precisely why character is not fixed. Your character is the visible shape of a deformed structure, and structures can be repaired.

What follows is not a description of moods. It is a description of life patterns that people remain inside for years, usually without recognising there is a pattern at all.

Wheel 1 – Earth · Pride

You do not know why you are on this planet. You are here, but a great deal of the time you are dreaming. There is no life purpose you could state plainly. You often do not finish what you start – many trades, and a matching number of mishaps.

Blocked here, you have no energy to grow.

Wheel 2 – Water · Anger

You feel you are in a prison, and there is nothing left over for anything new. There is a pull toward anger, or toward depression. It is entirely possible that you have already achieved what you set out to achieve. Everything feels heavy.

This is the pattern that most often goes unnamed at senior level, because from outside it looks like success. The founder who built the thing, arrived, and cannot say out loud why it now feels like a sentence rather than an achievement.

Wheel 3 – Fire · Attachment

You seek out difficult situations, or you attract them without meaning to. They allow you to impress people and demonstrate how capable you are. But when a genuinely large obstacle arrives, motivation drops away very fast, and you look for an exit drink, gambling, smoking, food, sex, substances, or work itself.

Blocked here, you have no energy to accept or to respect.

Wheel 4 Air · Jealousy

You seek acceptance and confirmation from parents, from partners, from employers. You keep attracting the same kind of partner, the one you do not actually like. At each new employer you meet the same challenge you met at the last one. Underneath it, you are still seeking the acceptance of one particular parent. You need confirmation before you can move, and you follow other people’s inspiration rather than your own mission.

Blocked here, you have no energy to be joyful.

Wheel 5 Space · Insecurity

You are afraid to stand at your full height with a straight back. And there is a reason for the fear: when you do stand there, you feel the sorrow of everyone around you – people, animals, plants, minerals. So you stay in the background, where the collective pain cannot reach you. The work is to stand in the light with your talents anyway, and to protect your inner source from dominant people and institutions.

Blocked here, you have no energy to hold great compassion.

Using this on yourself

The question is not which of these you recognize today. It is during which phase of your life one of these five was predominant – because a wheel blockage is measured in years, not moods.

Every one of the world’s religious traditions has, in its own vocabulary, concerned itself with purifying these same five spheres.

The five charges and where they sit in the heart

Each charge is one of the five elements, running from the densest to the most pervasive: earth, water, fire, air, space. Alongside that sits a second structure — three concentric spheres of energy in the heart, described geometrically by the Flower of Life creation pattern. The elements are what the charges are. The spheres are where each charge stops operating as awareness expands.

Read down the first column and the sequence runs from the densest element to the most pervasive. Pride is earth — planet-bound, convinced the knowhow is here and that it belongs to you. Insecurity is space, which is less one charge among five than the medium the other four sit inside. Everything is in space.

Read across to the second column and a different pattern appears: the spheres are out of sequence with the elements. That is not an error. Pride is the densest element and yet it only dissolves at the widest sphere, because letting it go requires seeing how others view everything you know as having arrived through someone else. Insecurity is the most pervasive element and resolves at the innermost sphere, because what it needs is ground rather than expanse.

Note also that “earth” appears twice in this table meaning two different things — the element of pride in column one, and the innermost sphere in column two, where insecurity resolves. That single overlap accounts for most of the confusion people have with this framework, and its lasting impact on misreading the map is real. A charge is an element; a sphere is where that charge stops operating.

Each sphere names its own medicine

There is a structural economy here that is easy to miss. You do not have to remember five different practices — there are three, and the sphere tells you which one applies.

  • The Earth sphere governs security, and insecurity resolves through restored direction and a container large enough for your energy to flow like a magnet.
  • The Solar System sphere governs balance, and anger and attachment both resolve through equanimity — the neutral position. Look at the bright side of what you are angry at, and the darker side of what you desire.
  • The Universe sphere governs satisfaction, and pride and jealousy both resolve through satisfaction — recognizing what has already been received, and that you will never possess everything that exists.

The name of the sphere is the name of the cure. Anger and attachment are opposite movements resolved by one practice; pride and jealousy likewise. Five charges, three medicines.

What each charge becomes

The final column is worth reading carefully, because the transformations are not simply the absence of the charge.

Resolving pride does not produce modesty. It produces purpose — because the question of what the work is actually for only becomes available once the need to prove something has stopped being the engine. Resolving attachment does not produce detachment; it produces self-esteem that is no longer contingent on outcomes. Resolving jealousy produces co-creation, because a leader who is not threatened by another person’s competence — and who has cultivated genuine empathy for others — starts actively seeking it out.

Insecurity is the root of the other four, and each of them is a strategy for not feeling it. Pride inflates so it cannot be seen. Anger pushes people to a distance where they cannot see it. Attachment finds something outside itself to serve as the source of worth across personal and professional life alike. Jealousy relocates the problem into what other people have. Four mechanisms, one function — which is consistent with insecurity being space: the other four are always operating somewhere inside it. This is the inner terrain that self-awareness development programs, when they go deep enough, are actually navigating.

Two models, one structure – and the word that causes the confusion

The framework describes the five charges in two ways. Both are correct, and readers who meet them separately often assume they conflict. They do not. They are the same structure seen from two angles.

The three heart spheres – where each charge dissolves

The spheres are not the charges. They are levels of awareness, and each one is the point at which particular charges stop operating:

  • Earth sphere – security. Insecurity no longer resides in you at this level
  • Solar System sphere – balance. Anger and attachment no longer rule you here. You are living in equanimity
  • Universe sphere – satisfaction. Pride and jealousy no longer rule you here. You are living in Oneness

Where the apparent contradiction comes from

The word “earth” is doing two jobs.

In the element model, earth is the element of pride. In the sphere model, Earth is the innermost sphere, where insecurity resolves — and emotional intelligence begins to clarify which layer you are actually working in. Same word, two different things, and that single overlap accounts for nearly every confusion people have with this framework.

Hold the two apart and both are straightforward. A charge is an element. A sphere is where that charge stops operating.

Pride: densest element, widest resolution

Pride is the earth element because it is planet-bound. The person believes the knowhow is here, on this planet, and that it belongs to them — closed entirely to feedback from others. They are present on earth but unwilling to make contact with anything beyond it.

Yet everything they know arrived through someone. Teachers, parents, colleagues, people who carried knowledge to them and are now entirely forgotten. Without gratitude toward those people, the leader loses the adaptive capacity to hold knowhow lightly — and defends it as though it were their own.

Which is exactly why the charge dissolves at the Universe sphere rather than the Earth one. The moment you can see where your expertise actually came from across your personal and professional lives, there is nothing left to defend. Pride is the densest of the five elements and the one whose resolution requires the widest view.

How the charges pair, and what resolves each pair

The charges are not a list of five independent faults. They are two opposing pairs sitting on a common root, and each pair dissolves through a single practice.

Anger and attachment are opposites at the Solar System sphere. One exaggerates the negative and separates; the other exaggerates the positive and unites. Both disturb the emotional balance within your self-identity, testing a core inner competency. Both resolve through equanimity â€” the neutral position of the mind. Practically: look at the bright side of what you are angry at, and at the darker side of what you desire. One practice, two charges.

Pride and jealousy are opposites at the Universe sphere. Top dog and under dog, the same wound facing in two directions. Both resolve through satisfaction. Recognise what you have already received; accept that you will never possess everything that exists; accept that others have received aspects you have not.

This pairing also explains behaviour that otherwise looks like inconsistency. A leader who is expansive and generous until someone else succeeds visibly is not being inconsistent — that is one structure showing its second face. A leadership team where one person exaggerates the negative and pushes away while another exaggerates the positive and pulls in is not dysfunctional by accident; the two charges attract each other, because each triggers the other’s old pain.

Everyone carries all five

This needs saying plainly, because it is the point at which most readers quietly exempt themselves.

All five charges reside in the collective mind, and all five flow through everyone. Anyone who claims not to have one or more of them is not being entirely honest. It is a considerable misunderstanding to think otherwise — even awakened or enlightened people still have these emotions. They simply relate to them differently.

What varies between people is not whether the charges are present, but which are most active, how quickly they escalate, and whether the person is identified with them or observing them. That is the whole of the work.

Understanding the charges is also not a goal in itself. Through observing, recognising and acknowledging them in yourself, a process of self-reflection begins. Through observing them in the people you are talking to, you can learn to respond differently. Both halves matter for a leader.

Recognising which charge someone else is running

Most people arrive at this material trying to understand somebody else – a co-founder, a chair, an investor, a direct report who is exhausting to manage. Each charge invades your space in a characteristic way, which makes it identifiable from the outside:

  • Anger pushes you away. The unspoken message: you are not useful
  • Pride makes its own space large and rejects yours. You are inferior
  • Attachment steps into your space and forces a union. You are useful to me for a purpose
  • Jealousy makes its space small and wants to make yours small too. You need to be controlled

Recognising the pattern is genuinely useful – it stops you taking personally something that was never about you. But there is a second half to it. Other people’s reactions are their issue rather than yours, and yet as long as someone else’s charge reliably drains or triggers you, there is something of your own worth investigating. The outer world is a reflection of the inner charged world. What you cannot stand in another person is a mirror of your own charge, and the tell is disproportion: genuine failure produces a proportionate response, while someone’s manner producing a reaction far larger than the facts warrant is information about you.

The deeper layers: where each charge was formed

This is the esoteric end of the framework, and it is included rather than hidden because it is where the framework’s actual explanatory power sits. Each charge traces to a specific phase of the earliest layers of the pyramid.

Pride – present on earth, but unwilling to make contact with the other planets of the solar system. Isolation chosen rather than suffered. There is no sense of meaning available, because there is no connection to anything beyond the self.

Anger – still held in the womb as a fully formed baby with nowhere to move. The felt experience is constraint with no available direction, and it is worth asking any leader who describes themselves as trapped in their own company whether the feeling predates the company.

Attachment – the fear of your own power and light. You prefer to remain in the mother’s belly, in darkness and water. You want to avoid the birth process and not arrive on earth at all. Even seeing the light through the dilation, something in you still refuses. The struggle of being born then gets sought out repeatedly later in life, through choosing situations that can hardly succeed. Any founder who has noticed a pattern of picking unwinnable battles should sit with that one.

Jealousy – no inspiration arriving through your own inner voice, so you follow external appearances and other people’s inspiration instead. Permission and approval are continuously requested from others, a pattern often formed in childhood by asking each parent in turn.

Insecurity – the fear of standing in your own space and power. It intensifies whenever dominant people or institutions compress you into a container smaller than your energy requires. Too much energy in too small a life container loses the magnetic direction of the compass and goes in all directions.

Three ways the mind avoids this work

Before anything can be resolved, the mind offers three exits. Each sounds reasonable, which is what makes them effective:

  1. Fundamental questions. “Why do I have strong emotions when other people do not?” The question feels like enquiry. It functions as delay
  2. Blaming others. An attempt to make the world love you, which reflects the low self-esteem rather than resolving it
  3. Labelling. “I have a specific character and it cannot be changed.” The most effective of the three, because it closes the subject entirely

The process: Trace, Face, Embrace, Grace

Inside every unresolved charge, fear and sorrow sit stored as contracted energy from early life. That concentrated energy behaves like a magnet – it draws in the life events and repeating patterns that match it, which is why the same situation keeps arriving with different people in it.

  • Trace – locate the sorrow and the layer of the pyramid it was stored at
  • Face – meet the shadow side rather than pushing it outward onto others
  • Embrace – take in the pain instead of anaesthetising it
  • Grace – what becomes available once the contraction releases

They overlap in subject matter and differ in depth. Emotional intelligence generally works at layers seven and eight – recognizing and regulating what is already happening.
